Fairer performance reviews
Kinnow spots lenient or harsh managers and drafts evidence-based reviews, but never assigns ratings.
Live in partWhat does Calibration Advisor + Review Summarizer do? More consistent, defensible ratings and faster review writing, while judgement stays with managers.
How it works
Kinnow compares each manager's ratings with company guidelines and flags those who rate too high, too low or too unevenly. It drafts reviews only from recorded goals, self-assessments and 360 feedback, says where evidence is missing, and is not allowed to suggest a rating. Performance data stays inside your company's account.
When too few people gave 360 feedback to stay anonymous, their comments are withheld even from the AI.
Step by step
- HR opens a review cycle. The cycle moves through set stages: draft, active, self review, manager review, calibration and closed. It uses the rating scale and the goal-versus-competency weighting your company set, and keeps that setting fixed once the cycle starts, so a later change does not re-score reviews already in progress.
- Employees write their own view first. Each person puts down their account of the period against their recorded goals. Where your company has 360 feedback switched on, peers and reports are asked too; their answers are shown only as a combined picture.
- The manager asks for a draft summary. Kinnow drafts the review text only from the goals, the self-assessment and the 360 themes on record. It points out where evidence is thin, and it is not allowed to state a rating. The draft goes to the manager, who edits it and submits it. The manager picks the rating.
- HR opens a calibration session. Kinnow takes a picture of how ratings are spread before any change. The advisor then lists reviews that sit far from the rest, managers who rate noticeably higher or lower than everyone else, reviews still without a rating, and how far the spread is from your target.
- People discuss and adjust. If a rating moves, the person making the change must write a reason, and it is kept against that change for good. Closing the session takes a second picture of the spread and stops further changes.
- The employee acknowledges. Once ratings are settled, the employee confirms they have seen the review. That records the final rating. It means the conversation happened, not that they agree.

|---|---|
| Performance reviews | Two tabs: your own review, and the reviews you write for your team. Buttons for writing the self-assessment, writing the manager review, drafting a summary and acknowledging. |
| Draft summary | Asks Kinnow for a first draft of the review text. It uses only what is on record and never picks the rating. |
| Refresh 360 | Pulls in any new peer feedback and recalculates the combined summary. Individual comments are not shown. |
| Rating calibration | Open a session, see the rating distribution against your target curve, run the advisor, adjust a rating with a reason, view the list of changes made, and close the session. |
| Review cycles | The campaign list and its stage, from draft to closed. |

Questions
What is Calibration Advisor + Review Summarizer in Kinnow?
Kinnow spots lenient or harsh managers and drafts evidence-based reviews, but never assigns ratings.
What changes for the business?
More consistent, defensible ratings and faster review writing, while judgement stays with managers.
Is it available today?
It is live in part: the core is built and parts are completing with early customers.
Can Kinnow tell me which managers rate too leniently?
Yes. It compares each manager's average with the rest of the company and flags those noticeably above or below. A manager needs at least four rated reviews to be compared. It is a prompt for discussion, and HR decides what to do.
Can a rating be changed quietly after the review is written?
Not in a calibration session. Any change needs a written reason, which stays on the record along with what the rating was before and after.
